The President of Excel Construction, a South Florida commercial construction company was looking to expand & diversify their business. The company had doubled revenue in last four years, however the President, a self-described “micro-manager,” knew that to continue growing revenue, margin and market share at that pace would require more dedicated time out of the office to drive business development and that achieving this objective would require the build-out of a senior leadership team.

With the absence of an HR leader, Nivalmi Talent Recruitment was called on to lead an executive talent search for a Senior Operations Manager capable of managing active construction projects, developing the team members, and building relationships to grow future business.

Nivalmi functioned as the company’s talent management team. Working with the President, Nivalmi’s talent recruiting team, Curt Nichols & Sara Valderrama interviewed key stakeholders to identify critical success characteristics. This was instrumental in the development of Candidate Persona: a critical best practice step for anyone executing a successful executive talent placement. In the end, Nivalmi Talent Recruitment was able to:

Implement & activate a comprehensive talent search strategy and hiring process.
Author 1st & 2nd interviews questions designed to help identify “best match” candidates now and in the future.
Manage on-line job postings and budgets over multiple platforms.

Interview twelve candidates and refer a slate of 3 candidates.

Since 1959, Mancini Beverage has enjoyed success as a family owned and operated business. Through generational commitment from family and a series of acquisitions and expansions, Mancini proudly serves New England and the Mid-Atlantic as a regional leader in beverage distribution.

Brad Weinbrum was invited to join Mancini because of his past experience in helping grow and develop distribution businesses. Initially asked to help coach the CEO and COO, Brad made time to sit with ALL leaders of the business to gain important insights. This revealed immediate and long term organizational gaps and opportunities. What began with two top leaders of the company expanded to the same type of advisory guidance and support throughout the organization.

Mancini retained Nivalmi RPO (Recruiting Process Outsource) services to support their high-volume Sales and Operation’s needs. The goal of the RPO engagement was to help the company achieve staffing goals and reduce time to fill and to help Managers fill high volume positions for their warehouse and sales teams.

At the start of the RPO engagement, they were approaching the busiest time (highest sales & delivery volume) of the year and were short staffed by 40% in their operations department, using temp labor to cover the gap.

The NIVALMI team analyzed the current conditions and were able to identify several opportunities for improvement including:

Lack of online recruiting strategy (Jobs were only posted on company website and not getting sufficient visibility to candidates).
No data being collected.
No recruiting process KPIs in place to measure performance and drive problem solving.

Nivalmi Talent Recruiting collaborated with The Mancini team to develop a full recruiting strategy for high volume positions and was hired to close staffing gaps. The Belknap White Group, a family owned flooring distribution company, has operated successfully since its inception in 1981. It's primary growth strategy was rooted in an expansion of it's headquarter distribution center followed by a series of regional acquisitions over 10 years that led Belknap to become a regional leader.

As Chief Transformation Officer, Brad Weinbrum helped analyze and map the organizational gap and overlap followed by a re-design of roles & responsibilities in key leadership positions and teams to mitigate "dual" responsibilities and clarify accountability in those key roles. This new structure included all essential areas from sales to HR to manufacturer relations and was designed to effectively integrate the acquired companies and structure the parent organization (Belknap) to accommodate the significant increase in forecasted revenue.

Even during a worldwide pandemic, the organization realized a dramatic increase in profitability, well above forecast.

Singer Equipment Company is a third generation family owned and operated food service equipment, supply and solutions company with over 100 years operating experience. With eight offices and four distribution centers, they are the largest single source food service equipment & supply distributor serving the Northeast Region. The last few years of business growth had come from the company's newer design pillar, while the legacy distribution side of the business was struggling to keep pace with market growth.

Brad was invited to advise the CEO on the growth, strength and sustainability strategy of the business. Brad's holistic approach included focused time spent with all key leaders, teams and staff throughout the organization where he gathered real insights which helped illuminate root causes of challenges and outline immediate and long term opportunities.

Equipped with data and insights, Brad helped lead an organizational design change and transformation strategy. The process began with getting the right folks in the right roles and managing to their individual strengths. Initial transformation focused on establishing widespread transparency over performance expectations and accountability to individuals and departments including the creation of team KPIs and led naturally to the project prioritization process, or as Brad says "fewer things, better executed."

This helps enable the CEO to focus on the strategy and vision of the business rather than being mired down in the day-to-day. With executive leadership delegating tactical operations of the business to people qualified and accountable to manage them, the executive team is better able to focus on making the right strategy and investment decisions to guide business growth, strength and sustainability.
